Why hire an Executive Search Firm to find your next CFO? Eric Fehr explains why hiring for C-Suite positions is more than likely a great opportunity to partner with a search firm. Often times the requirements of the job are outside of the knowledge base of the person speaking with them. Without the knowledge base needed to fully vet out candidates, the company could put the wrong person in a pivotal role. There is also the confidentiality factor. C-Suite or CXO recruitment is often a very sensitive area. Insulating the search as mush as possible from outside and inside knowledge can be a liability issue with certain positions. This prevents an internal HR department from being able to adequately search for CXO positions. There are exceptions to every rule, but often companies find it to be much better to partner with a search firm for their CXO headhunting needs. As an Executive Search Consultant, working for a Construction Executive Search Firm, it always pains me to hear the term “Headhunters” to describe what we do. So, due to the misinformation about the difference between “Executive Search Consultants” and “Headhunters,” I think it’s time to go on the record and explain the difference between the two because, believe me, there is a huge difference! So, let’s look at the differences. Headhunter vs. Executive Search Consultant Who do they work for? • Headhunter – Always works for the candidates, not the companies. • Executive Search Consultant – Always works for the companies, not the candidates. How do they operate? • Headhunter – Always works on a contingency basis, meaning there is no fee unless you hire a candidate. • Executive Search Consultant – Never works on a contingency basis and there is always some type of a retainer deposit due before starting any search activities. How do they recruit? • Headhunter – Locates candidates by any means necessary and their candidates are mostly unemployed or at the very least, looking for another position. • Executive Search Consultant – Directly recruits gainfully employed candidates that are not looking. What about confidentiality? • Headhunter – Never works on a confidential basis. • Executive Search Consultant – Always works on a confidential basis. What about guarantees? • Headhunter – They do not, and they will not, give any candidate or performance guarantees. • Executive Search Consultant – Always has some type of candidate guarantees and performance guarantees. So, you tell me, is there a difference between an Executive Search Consultant and a Headhunter?” Absolutely! Some of the differences may seem minor to you, but believe me, they’re not minor to our clients. Our clients like us working for them, directly recruiting “A” players from their competition, on a confidential basis, with performance and candidate guarantees once a placement is made. We establish long-term relationships with our clients. We’re on the same team with the same goals. It’s teamwork all the way! You're great at building teams. 3. Stay away from one-and-done questions because then you’ll be done. Specifically, I mean asking a great question, then receiving their response, and then moving on to the next question. That's the big mistake! The message you're sending to them is that you are a puddle skipper. You are not somebody who's digging deep to get information and collecting it all. You're not well researched. One of the traps that a lot of folks fall into, whether you're in transition or are currently employed, is that we rely a little bit too much on online job postings to find our next position. If you look at the numbers out there, the majority of people are getting their job through one very specific source and that is networking. So it's really important when you're out there in job search mode, again whether you're currently employed or otherwise, to focus on building your network. If you look at who you want to get in front of, who you know from your alumni network from school, who you know from previous jobs, or even friends and family, that is the most likely place you will find your next position. So we have this tool that we call your four quadrants of job search, and it really is focused on where you should spend your time when you're in job search mode. First and foremost, you want to focus on networking. That's where the majority of the jobs come from. Secondly, you want to focus on meeting people one-on-one with regard to informational interviews and learning about the organization. Third, you want to work with recruiters of course. About 15% of people got their current job through a recruiter. So certainly you want to focus on that. And finally, you want to spend some time but not all your time on job boards. Look at niche boards that are very specific to the kind of job you're looking to find and spend some time researching jobs and companies that are looking to hire right now.

These days, everyone is on social media, including LinkedIn. That means, there’s a TON of noise on all of those channels. As a result, it’s hard to stand out. Try something new: share graphics/photos in your LinkedIn feed that reinforce who you are as a professional. Use these images as branding tools to showcase your expertise, character, and professional beliefs. You can create simple graphics using free tools like Canva (www.canva.com) For example, you could create an image that showcases one of your favorite leadership quotes. Companies that are successful in hiring have a process that includes attracting high-quality candidates, evaluating them in several different areas, and taking the time to get to know the people in different ways. Here are some tips to build and improve your own hiring process. 1. Job descriptions. If you're not careful, the way your job posting is written can deter great candidates from applying. The more successful postings included statements such as "We seek to provide employees with constructive feedback to foster their career growth," and "You will have many opportunities to collaborate with talented people." The takeaway? Put more of the focus on what your company can do for potential employees, and you'll attract candidates who better fit your needs. 2. Embrace digital trends and social media. Most people want to work for companies that keep up with the latest tech trends Another good way to embrace the digital side is to make sure your career site is mobile-friendly. 3. Focus on soft skills. Although the right skill set may seem like the most important factor in whether a candidate is a good fit for a particular role, the truth is that skills can be acquired, but personalities cannot. 4. Check social media profiles. Like most employers, you'll probably do a background check (or at least a quick Google search on the candidate's name) to see what comes up about that person online. But if you're not looking through the candidate's social media profiles, you could be missing a key way to find out more about the individual as a person and an employee — for better or for worse. While it's legally risky to allow a candidate's social media activity to factor into your hiring decisions, it can give you a better picture of someone you're interested in hiring 5. Fit the personality to the job. A candidate's personality is another important factor to consider. For example, a trait such as empathy would likely be much more important for a nurse or a social worker than it would be for a tax attorney or a computer programmer. 6. Improve your interviews. Eighty-two percent of the 5,000 managers surveyed reported that the interviewers were too focused on other issues, too pressed for time or lacked confidence in their interviewing abilities to pay attention to red flags candidates exhibited during the interview process. Do not overlook on factors like coachability, emotional intelligence, temperament and motivation. 7. Let candidates interview you, too. Allowing prospective employees to interview you will give you a chance to see what's important to them. Plus, it will give candidates a chance to determine that they want to keep pursuing a job at your company, or to decide that it's not the right fit for them. 8. Keep an eye on your reviews. Potential employees often seek insider information about companies they want to work for, and this includes salary estimates, interview tips and reviews from current and former employees. Top candidates may not even apply in the first place if they don't like what they see: 69 percent of job seekers said they would not take a job with a company that had a bad reputation, even if they were currently unemployed. On the flip side, 94 percent of respondents said they're likely to apply for a job if the employer actively manages the employer brand by responding to reviews, updating the company's profile, and sharing updates on the company's culture and work environment. And if you have a lot of negative reviews from former employees, it may be time to work on your company culture before you try to fill any open positions.
